1. Why recruit at all
对你
For you
- Passive income: you earn an override on what your team writes.
- Reach: you can see three or five people a day. Ten of you see thirty.
- Time: the bigger the team, the less of it depends on you personally.
- Teaching sharpens you: training someone is how you find your own gaps.
对新人
For them
- Financial literacy: insurance, investing, tax, retirement, estate. Useful whether or not they stay.
- A license: a credential that doesn't expire with the job.
- Flexible hours: it can start part-time alongside a job.
- Effort shows up: commission ties what you do to what you get.
Explain how the structure works. Do not promise or imply what someone will earn, and don't recruit with anyone else's production figures. The worked examples in Four Incomes and Commission Ladder describe the structure. They are not anybody's actual income.
The industry backdrop: a 2025 McKinsey report puts the U.S. shortfall at roughly 100,000 life insurance producers. The population grew from about 240 million in 1986 to about 348 million in 2026 while the number of producers didn't grow. More people need protection than there are people to explain it. That's a reason to recruit, not an income promise.

2. The eight steps
01 · Know their background first

02 · Dress properly, bring your kit

Where are their people? Which market should they start in?
08 · Sign up and book the one-on-one now
Don't leave it for "next time." The momentum is only there once.
3. Turning a cold market warm

A private gathering, a one-on-one dinner, conversation and shared experience (watch your tone), a gift, something you cooked, and actual help when they need it.
4. What belongs on the list
A name alone isn't a list. Seven fields per row, because they are what tells you how to invite this particular person.
Why |
|---|---|
Name | ——— |
| 怎么认识的How you know them | 决定开场用哪个入口Decides which opener to use |
Affects contracting and what they can buy |
Tells you why they might want a change |
Changes who makes the decision |
Both their schedule and their motivation live here |
Write it down; don't improvise on the day |
5. Who is worth approaching
Think of them in two groups. The first is by occupation and circumstance:
The second group is by motive, which is more useful because it tells you what to say:
Who |
|---|---|
People who want to earn. Full or part time, no quota, no pressure |
People who like to study: English, another credential, or finance itself |

Students who want a real company on the résumé |
Introverts working on communication, anyone building leadership, homemakers |
We're one short this month. Come with me" |
6. Once they're in: four stages
招募
Recruit
Three one-on-ones, the products, how the company works, and the license.
培训
Train
Run the fast track, watch you sell and recruit, build the list, get contracted.
成交
Sell
Clear every product question, deepen the knowledge, recruit themselves first, and consider becoming their own client.
复制
Build
Watch you train, finish the supervised sales, learn to recruit and train and sell alone, then pass the interview to become a trainer.
The loop closes where it started: recruit, train, sell, build, recruit. Someone brought you through it; you bring the next person. The requirements themselves are in Growth Path.
If recruits aren't turning into a team, or aren't staying, which stage is stuck and how to pick the right people is in Three Team Questions.
7. Reminders for both sides
If you're the trainer
Eye contact, energy, confidence, and control your pace. The last one gets missed most: go too fast and a new person falls behind and won't interrupt to say so.
New · stage one (during fast track)
- Your job is to invite.
- Don't ask questions in front of the prospect.
- Listen closely.
- Encourage where it helps.
- Record and take notes.
- Follow up afterwards.
CFT)New · stage two (a fresh CFT)
- Keep inviting.
- Learn from what doesn't work.
- Practice deliberately.
- Find your own niche. It takes time, patience, and focus.
- Start leading a small team.
CFT)New · stage three (experienced CFT)
The focus shifts to building your own client flow, moving from borrowing someone else's market to having one.
8. The warm market, and the book drop
Teams start with the warm market; almost every leader who built one says so. Its value is trust, its drawback scepticism: they knew the old you and may not believe the new one. A few lessons:
- Convince yourself first: you can only ask if you believe the protection matters for your own family and have it yourself. "Recruit yourself before you recruit anyone else."
- The first invitation matters most: a detailed list; brief your CFT before inviting; be presentable.
- Don't do the CFT's part: half-explaining the product yourself is the fastest way to burn your warm market (see the ABC triangle).
- Rejection is part of the process: a first "no" doesn't mean no interest; if the timing's wrong, try another time or angle. Gentle in approach, persistent in result.
- Roll the list often: add and remove names regularly, and track follow-up status on it.
(The Play)The book drop ("The Play")
(Life By Design, Not By Default),目的是让尽量多的潜在伙伴先读到它, 再把真正有兴趣的人请来进一步了解。做法:
PFA has a book-based way to invite: a book about the company and its culture (Life By Design, Not By Default). The aim is to put it in front of as many prospects as possible, then bring the genuinely interested ones in to learn more. How it works:
- Prepare: read the whole book and know which chapter suits whom; set your Top 25 with your trainer and pick the ten for week one.
- Call: brief small talk; say you're involved with a company doing things differently in life insurance and financial services, and name three or four of your own goals it lets you pursue; then: "I won't go into it by phone. I'll drop the book wherever suits you in the next 24–48 hours with a note marking one chapter, under ten minutes to read, and swing by in a few days to pick it up and hear what you think. No pressure at all."
- Match the chapter: there's a chapter for everyday people wanting an opportunity, for professionals seeking meaning, for people wanting a new environment, for someone after a second chance, and for the already successful thinking about legacy.
- Collect within 72 hours: get their feedback; for those interested, send the company videos and book an FOS or one-on-one.
The call and the note talk about what the company lets you do, never income figures. The book and videos are approved company material and can be used as they are; anything you make yourself still goes to compliance first (see Compliance Handbook).
9. 心态9. Mindset
You are not collecting headcount, you are offering someone a way to learn and to earn. Get that right and you attract better people, and keep them.
Two more, on how each kind of person covers their gap:
If you're a market person
When you borrow someone's expertise, listen and write it down. Start with the product basics. You don't have to be the one who knows the product best, but you do have to know it. Practice inside the team, and back yourself.
If you're a product person
Knowing it on paper isn't the same as being able to do it. You have to prove it by doing, even when the doing doesn't pay yet. Don't be picky about the chances you're handed. Learn the market side; it isn't mysterious. Use what you have and sharpen it.
What actually teaches you
Most effective first: real cases > one-on-one > group training > studying alone. The bottom two aren't useless; they're just the least efficient. Don't let them become where your time goes.
